2 Background Burning questions – Are there sociological and psychological characteristics of individuals that meaningfully influence organizational climate perceptions? – Do climate perceptions, when considered together, affect job related attitudes?

3 Background Diversity climate reflects the extent to which employees perceive organizational practices and the social environment are influenced by group membership (McKay, Avery, & Morris, 2009). Equal Opportunity Climate (EOC) and other organizational climate concepts are predominantly researched from a nomothetic (e.g., variable centered) rather than idiographic (e.g., person centered) approach. Personal experiences and characteristics may have a meaningful impact on individuals’ general perceptions of their organizations. General perceptions may have an impact on job related attitudes.

4 Theory Statistics – Configural approaches emphasize identifying subgroups within a population who share similar patterns of response (Marsh, Lüdtke, Trautwein, Alexandre, & Morin, 2009; Meyer et al., 1993). – It is imperative to “identify 1.factors in individuals that are associated with variations in perceptions of climate, 2.factors in environments that increase consensus, and 3.properties of groups that lead the individuals in them to develop a coherent view of their social world” (Patterson, Payne, & West, 1996, p. 1688).

6 Theory Experienced Discrimination as an Antecedent of EO Climate Configurations – EOC perceptions reflect individuals’ beliefs that discrimination or unequal treatment of various groups occurs in their organization. – Truhon (2008) contends that EOC, in part, reflects respondents’ expectations of either unobserved (to the respondent) or future behavior within the organization – Research has shown that individuals who have experienced sexual harassment had less favorable perceptions of EOC (Newell, Rosenfeld, & Culbertson, 1995). – How does the experience of a specific discriminatory act influence one’s perceptions of the prevalence of all types of inequities in the workplace?

7 Theory Experienced Discrimination as an Antecedent of EO Climate Configurations – Experiencing an isolated discriminatory behavior may taint one’s broader perceptions of equity and fairness within an organization. – Victims may perceive unequal treatment in all forms to be a shared quality throughout an organization. – The result would be less positive evaluations of climate for all varieties of discrimination and unequal treatment (i.e., lower profile elevation), and not just those pertaining to the type of discrimination one has personally experienced.

8 Hypotheses Hypothesis 1a: Experiences of discrimination will relate to diminished EOC configurations. Hypothesis 1b: Specific experiences of discrimination (e.g., racial discrimination) relate to diminished salient climate dimensions (e.g., race related EOC).

9 Theory Experienced Discrimination as an Antecedent of EO Climate Configurations – One limitation of prior research on EOC differences across demographic groups is that these differences are rarely adjusted to account for individuals’ prior personal experience with discrimination, – Prevalence of discrimination likely differs substantially across demographic groups (e.g., Greenhaus, Parasuraman, & Wormley, 1990; Lipari & Cook, 2007; Matos & Lipari, 2008). – The current study addresses this limitation by examining how EOC configurations differ across demographic groups while statistically controlling for experiences of discrimination.

10 Hypotheses Hypothesis 2: EOC configurations will differ across demographic groups with members of lower status groups exhibiting more negative climate configurations than members of higher status groups.

11 Theory Job-related Attitudes Associated with EO Climate Configurations – Psychological climate reflective of work place inequities is related to job attitudes and behaviors of individuals (King, Hebl, George, Matusik, 2010). – EOC has been linked to … organizational commitment, job satisfaction, and perceived workgroup efficacy … in active duty military personnel (e.g., Estrada et al., 2007; McIntyre, Bartle, Landis, & Dansby, 2002).

12 Theory Job-related Attitudes Associated with EO Climate Configurations – EOC configurations are reflective of overall climate perceptions. – Social exchange theory (SET, Blau, 1964; Homans, 1958) and Fairness Heuristics theory (FHT, Lind, 2001) support this contention.

16 Measures – The DEOCS was used to assess five facets of EOC. The facets included: Racist behavior (three items, α =.89). Gender (sex) discrimination (four items, α =.84). Age discrimination (three items, α =.89). Religious discrimination (three items, α =.83). Disability discrimination (three items, α =.86). – Job-related attitudes Job satisfaction (five items, α =.83). Workgroup cohesion (four items, α =.90). Workgroup effectiveness (four items, α =.87). Organizational commitment (five items, α =.81). Organizational trust (three items, α =.84).

17 Analysis – Conducted an LPA using Mplus (version 5.2). – Evaluating the goodness-of-fit for each mixture model involved fit indices and a content-oriented evaluation of the utility of the model. – Latent class membership was regressed onto demographics – We compared the latent group means on the six job-related attitude scales.

22 Results All hypotheses were supported. We found evidence of four distinct subgroups whose EOC response profiles differed both quantitatively and qualitatively. We also found theoretically consistent relationships between respondent experience with discrimination, demographics and EOC profiles. Response profiles appeared more related to attitudes targeted towards organizations relative to the self or respondents’ workgroups. EOC profile group differences in workgroup cohesion perceptions were more pronounced than differences in perceived workgroup effectiveness.

23 Results Women were less likely than men to be in the lower (i.e., least desirable) classes unless they had experienced discrimination. African American respondents were more likely than White respondents to fall in the lower classes, regardless of whether or not they had experienced discrimination. Regardless of having experienced discrimination, respondents’ type of employment was strongly linked to their most likely EOC profile. – Enlisted military were more likely to belong to the lower classes than officers, suggesting job context or status may play a role in the formation of EOC perceptions.

24 Implications Demographics and experiences of discrimination are important psychological factors that affect individuals’ perceptions of their organizations. The overall pattern of climate perceptions have an impact on individuals’ job related attitudes. Eliminating experiences of discrimination are critical to ensure diverse workforces have positive evaluations and attitudes of their organizations and their jobs. Focused interventions to prevent specific types of discrimination (e.g., race, religion, and may have a larger impact on fostering positive impact on climate perceptions than others
